Consciousness in the Boardroom — Hype or Necessity
Elsbeth Van Lienden and Nienke van Bezooijen on consciousness as an operational reality in the boardroom — hype or necessity, and how to tell the difference.
Something has shifted in how organisations talk about consciousness. It shows up in keynote titles, on company websites, in leadership retreats. And yet — most of the boardrooms it appears in still operate from exactly the paradigm consciousness would ask them to leave.
This LinkedIn Live is Elsbeth and Nienke sitting with that gap. Between the word and the practice. Between the branding and the operating reality. And between the research that has been available for almost two decades and the boards that still treat it as optional.
Consciousness in boardrooms is not a new topic
Elsbeth's opening move is to name the surprise. Research on purpose-driven companies outperforming their peers has been documented since 2007 — with successive studies repeatedly showing the gap widening in favour of companies that build around purpose, meaning, and stakeholder integration rather than shareholder-primacy alone.
The data is not new. What is new is the readiness in boardrooms to hear it.
The data has been consistent since 2007. What is new is the readiness in boardrooms to hear it.
AI amplifies the urgency
The rise of AI is doing something none of the previous shifts did. It is quietly removing the analytical function from the human contribution — pattern recognition, forecasting, synthesis — and leaving behind the question of what remains uniquely human.
The answer, increasingly, is what Elsbeth and Nienke have been naming for years: sensing, meaning-making, coherence, discernment. The layer of contribution that runs on consciousness rather than computation.
You cannot do consciousness at 50%
The sharpest moment in the conversation is Nienke's correction of the verb itself.
You cannot do consciousness. You are conscious, or you are unconscious. There is no half-awake state of being. Which means there is no half-awake boardroom either. A leadership team that names consciousness on its website but operates from the old paradigm in its actual decision-making is not partly conscious. It is unconscious with a coat of paint.
You are conscious. Or you are unconscious. There is no half-awake boardroom.
Full Spectrum Stewardship
This is where Elsbeth introduces the term for what comes next: Full Spectrum Stewardship. A form of leadership that no longer treats consciousness as an add-on to strategy, but as the operational layer from which every strategic move is generated.
Full Spectrum, because it draws on financial, operational, relational, systemic, and purpose-centred intelligence. Stewardship, because sustainable outcomes emerge not from control alone, but from attunement to the larger system the organisation is part of.
Money is the result of your contribution. It is not the go-to reason for doing whatever it is you are doing. That comes with a whole different set of ideas — and demands something different of the leader first.
Coherence at three interlocked levels
Nienke returns to her canoe metaphor — coherence not as concept but as measurable rhythm — and extends it to three levels operating simultaneously in every organisation:
— Personal: the coherence of the leader's own state.
— Board: the coherence between board members, and between the board and the CEO.
— Organisational: the coherence between the stated purpose and the lived energy of the people doing the work.
All three are intertwined. You cannot solve organisational incoherence with personal coherence alone. You cannot solve board incoherence with organisational rituals. And you cannot solve personal incoherence by hoping the board will hold the space for you.
Sometimes alignment requires new people
One of the more direct exchanges of the conversation is Nienke naming what most leaders sense but avoid saying out loud: sometimes the shift toward a soul-designed organisation means saying goodbye to people who no longer fit — and inviting people in who do.
The framing matters. Not as judgment. Not as right or wrong. But as fit or no fit with the polished, clean version of what the organisation is becoming.
You are either a fit or you are not. Don't make it a right or wrong. Just is what it is.
Hype or necessity?
Nienke's direct question to Elsbeth halfway through the conversation: is this a hype or a necessity?
Elsbeth's answer is clear. Necessity — but with a real risk of becoming hype if leaders try to implement consciousness from the same paradigm that created the problem in the first place. That level of consciousness cannot live in today's paradigms. You must shift the paradigm alongside the practice, or the practice will collapse back into the old container.
The smell test
The closing move of the conversation is Nienke's practical diagnostic for any leader trying to distinguish real consciousness from performative consciousness:
Read the emails. Enter the building. Look at the website language. And then check your own physical response. The body knows before the mind does. A truly coherent, consciousness-led organisation has a vibration you can feel. A performative one has a particular kind of hollowness — recognisable in the body long before it becomes articulable in the mind.
This is not woo. It is the same signal-detection capacity the organisation should be using to read its own undercurrent. And it works from the outside too.
You can smell it from a distance. Truly lived consciousness leaves an imprint. Performative consciousness leaves a hollowness.
The bridge — tomorrow's masterclass
The conversation lands in the same place Elsbeth has been leading toward for weeks. This LinkedIn Live opened the territory. Tomorrow's masterclass walks you into it, with the framework and the practical decision protocol.

Frequently Asked
What does consciousness in the boardroom actually mean?+
It means the operational layer from which board decisions are made — not a wellness concept or a website tagline. Consciousness here refers to the state of awareness, assumption, and identity from which leaders act. It determines what opportunities the board notices, what risks it amplifies, and what future the organisation is unconsciously building.
Is this hype or necessity?+
Necessity. But with real risk of becoming hype. If leaders try to implement consciousness from within the same paradigm that created their current problems, the practice collapses back into performance. The paradigm itself must shift alongside the practice, or the container will absorb the content.
How do you tell performative consciousness from lived consciousness?+
The body knows before the mind does. Read the emails. Enter the building. Notice your own physical response. A consciousness-led organisation has a vibration you can feel. A performative one has a particular kind of hollowness — recognisable in the body long before it becomes articulable in language.
What is Full Spectrum Stewardship?+
Elsbeth Van Lienden's term for leadership that treats consciousness as the operating layer rather than an add-on. It draws on financial, operational, relational, systemic, and purpose-centred intelligence — and treats sustainable outcomes as emerging from attunement to the larger system rather than from control alone.
Where does the data come from that purpose-driven companies outperform?+
The most-cited longitudinal source is Sisodia's Firms of Endearment (2007, updated 2014) which documented purpose-driven companies outperforming the S&P 500 by 14x over 15 years. Subsequent studies from EY/DDI, Deloitte, McKinsey, and CECP have replicated the pattern with different methodologies and larger sample sizes. The Innosight Corporate Longevity study additionally documented the collapse in average S&P 500 tenure from 33 years (1964) to 24 years (2016) — empirical evidence for the other side of the claim.
How do I start bringing consciousness into my own leadership team?+
Two entry points. Join the Indigo Heart Activation on Monday at 4PM CET for the practice itself — 30 minutes, free, the exact protocol The Indigo Elephant management team uses. Or book the Organisational Architecture Assessment for a reading of where your organisation currently sits and what the most intelligent next move is from where you actually are.
LinkedIn Live returns next Thursday. See you at the next one.
